Profile of the Specialist Nursing Department
The Second Affiliated Hospital is one of the first hospitals at Shaanxi Province whose specialist nursing department was chosen as national key construction project in clinical field at 2011. There are more than 1400 nurses serving under the hospital, among which 59 are senior nurses, and 87% of them (total 1,265) are in bachelor's degree or above. The department leader won the 46th Nightingale Medal and also the sole winner in Shaanxi Province. The hospital has largest number of training bases of specialist nurse in the province, acting as the training base of Master of Science in Nursing of Xi’an Jiaotong University and Yan’an University and the practice hospital of other more than 20 colleges and universities, in addition, it is the training base of specialist nurse of provincial ICU, disinfection supply, vascular access technology and so on, and as well as provincial practice base of specialist nurse of operating room, emergency treatment and hemodialysis. The hospital has been awarded national and provincial Best Hospital with Best Nursing Service for many times.
Innovative Nursing Service and Management Mode. To comply with the nursing industry development and the actual situation, the hospital has rolled out a series of innovative service modes including Medical-Nursing Mode, Health Education Interactive Mode, Clinical Nursing Pathway and Innovative Nursing Service since 2011, and these modes have combined and formed an organic unity, completely replacing the previous functional nursing mode, thoroughly implementing the responsibility system of nursing mode. In order to integrate and standardize nursing posts to deploy and adjust nursing manpower properly, the hospital initiatively carried out nurse posts management, layer-use and layer-management and performance appraisal management. The nurses are divided into different levels according to their working capabilities, level of skill and work experience, besides, the hospital sets up scientific performance appraisal and salary system to truly realize equal pay, more work, more pay and better work, better pay to motivate nurses and reduce the turnover which has decreased from 4.2% in 2010 to 0.5% in 2017. The new nursing mode and administrative reform measures won praise from many excellent nursing supervision experts and assessment experts, and have popularized cross over the province and the country. The hospital was awarded National Excellent Hospital with Excellent Nursing Service in 2011 and 2017 and Advanced Unit in Nursing of Shaanxi Province in 2011, 2013 and 2017.
Mobile Nursing Information Management. The hospital has built up the Mobile Nursing Information system since 2012 to ensure patients safety and to raise nurses' working efficiency and service quality. Meanwhile, the hospital has developed a number of nursing management systems such as Nursing Human Resource Management, Adverse Events Reporting, Workload Statistics and E-learning to speed up the development of nursing information management. These systems drew other hospitals’ attention and went viral across the country, and the related papers were presented in Chinese Journal of Nursing.
Strengthening Team Development and Optimizing Talents Echelon. In 2013, Xi 'an Jiaotong University set up the master degree program in the hospital whose two nurses were appointed to be master tutors in nursing, which filled in the related gaps. Thanks to the incentive policy by the hospital, from 2010 to 2017, more than 800 nurses received on-the-job education, and the nurses in bachelor degree or above increased from 30.1% to 87.2% and master degree from 8 to 42 plus one PhD. Based on the post of nurses, the hospital carried out layer-management and layer-training system. More than 30 nurses were selected to study abroad and all of administrative staff was offered study tour, in addition, more than 400 nurses every year are offered to go out to study, this number was less than 30 before 2011. The hospital has fostered hundreds of specialist nurses of ICU, PICC and Wound & Ostomy and launched nursing clinic on Wound & Ostomy and PICC.
Influence of Role Model. In 2011, Shaanxi ICU Specialist Nurse Training Base-the provincial first specialist nurse training program was established, followed by Shaanxi Vascular Access Technology Training Base in 2015 and Shaanxi Province Specialist Nurse Training Base for Disinfection Supply in 2018. Since 2012, 3-5 new national continuing education training programs are offered by the hospital every year. In the past five years, it has organized and held 28 national and provincial training courses which benefit over 40,000 people. More and more nurses are invited to deliver academic lectures all over the country. In 2015, the hospital set up a nursing lecture team that gives lectures and site instructions to other hospitals across the province during day-off. The hospital offers nursing practice opportunity to above 300 interns annually, every year more than 240 nurses are coming here for further education and this number was less than 30 before 2011. Being a role model, its huge influence has shown on the development of the nursing discipline in the whole province, even the entire northwest area.
Boosting Nursing Research and Promoting Nursing Discipline Development. The hospital holds 60 national utility model patents and this number before 2010 was only 4, meanwhile, it has launched one research project of Chinese Nursing Association and 10 provincial social development projects. Hundreds of nursing papers are published annually, less than 40 before 2011. There totally 610 nursing papers and 8 SCI papers have been published since 2011, in addition, the hospital has compiled and co-compiled a dozen of professional books or textbooks.
